國民小學校長轉型領導與教師服務士氣關係之研究─以台北市、台北縣及桃園縣為例

本研究旨在探討國民小學校長轉型領導與教師服務士氣之間的關係。除探討國民小學
校長轉型領導、教師服務士氣的內涵及現況,瞭解教師人口變項及學校背景變項在校長轉
型領導及教師服務士氣得分的差異情形外,亦分析校長轉型領導與教師服務士氣之相關程
度,並探討校長轉型領導對教師服務士氣的預測情形。
  本研究係以台北縣市、桃園縣三縣市之國民小學教師為研究對象,以「國民小學校長
轉型領導與教師服務士氣調查問卷」為工具進行研究,內含基本資料、國民小學校長轉型
領導問卷及國民小學教師服務士氣問卷三部分,具有良好的信度、效度。預試有效樣本162
位,以因素分析、積差相關、信度分析,研究預試問卷的信度、效度;正式施測有效樣本
750位,分別以描述分析、t考驗、變異數分析、積差相關分析、多元逐步迴歸分析等統計
方法進行分析,並得到以下數項結論:
  一、國民小學教師在知覺「校長轉型領導問卷」的總得分上,屬於中上程度,在各向
度之得分中,以「激勵動機」最高;其次依序為「魅力影響」、「智能啟發」、「共創願
景」;最低則是「個別關懷」。國民小學教師在「教師服務士氣問卷」的總得分上,亦屬
於中上程度,在各向度之得分中,以「工作投入」最高;其次是「團體凝聚力」;最低則
是「組織認同」。
  二、教師人口變項與學校背景變項中,性別、年齡、服務年資、職務、學校規模及學
校所在地在校長轉型領導問卷上,均具有顯著差異,僅學歷無顯著差異。
  三、教師人口變項與學校背景變項中,年齡、學歷、服務年資、職務、學校規模及學
校所在地在教師服務士氣問卷上,均具有顯著差異,僅性別無顯著差異。
  四、教師知覺校長轉型領導問卷之得分中,低、中、高三組在整體教師服務士氣及教
師服務士氣各向度上,均有顯著差異;同時,不論在「整體教師服務士氣」或「教師服務
士氣各向度」的得分上,高分組均顯著優於中、低分組;中分組顯著優於低分組。
  五、校長轉型領導及各向度,與教師服務士氣及各向度間呈現出顯著的正相關,亦即
教師知覺校長轉型領導之共創願景、魅力影響、激勵動機、智力啟發、個別關懷的領導行
為愈高,則教師服務士氣之組織認同、工作投入、團體凝聚力也愈高。
  六、在探討校長轉型領導各向度中,以激勵動機、個別關懷及智力啟發三者對教師服
務士氣之聯合預測力最佳,尤以激勵動機最具有預測力。
  最後,本研究擬根據上述研究結果進行分析討論,以形成結論及建議,並提供教育行
政機關、國民小學校長及未來相關研究之參考。

A study of relationships between principal's transformational leadership and teachers' morale in elementary school

  The purposes of this study were to explore relationships between principal'
s transformational leadership and teachers' morale in elementary school. The
fist were to explore the reality for principal's transformational leadership
and teachers' morale. Secondary, the researcher also investigated the
differences of teachers' demographic variables and schools' background
variables among principal's transformational leadership and teachers' morale.
Thirdly, to analyze the relationships among principal's transformational
leadership and teachers' morale. Finally, to explore predictive power of
principal's transformational leadership on teachers' morale.
  This study employed the survey method. The subject were 750 teachers
randomly sample from 100 elementary schools in Taipei city, Taipei county and
Tao-Yuang county. Data were analyzed using the method of descriptive and
inferential statistics, included Frequencies, t-test, ANOVA, Correlation
analysis, and Multiple stepwise regression analysis. The major findings were:
  1.There is above average perception for principal's transformational
leadership and teachers' morale among the elementary school teachers.
  2.Significant difference existed among the gender, age, seniority,
position, school size, and school location for principal's transformational
leadership.
  3. Significant difference existed among the age, academics degree,
seniority, position, school size, and school location for teachers' morale.
  4. Significant difference existed among low, middle, and high teachers'
perception of principal's transformational leadership for teachers' morale.
  5. Significant positive correlation between principal's transformational
leadership and teachers' morale.
  6.In regression forecast of principal's transformational leadership to
teachers' morale, especially the variable of inspirational motivation has the
biggest predictability.
  Based on the results of this study, to make some suggestions for
educational administration, the elementary school principals and future study.
